Long before PRONOIA had a name, before there was any language or structure around it, there was a moment I lived through. I think many professionals have had it too, though most won’t say so.
The world started moving faster than something inside me could settle. On the outside, everything still looked steady. Inside, I was recalibrating without knowing it. Trying to locate myself inside something not yet finished forming.

The Audience Was Never Abstract
When people talk about knowing their audience, they usually mean data. Segments. Behavior you track on a dashboard. My audience showed up differently.
I recognized them in conversations. In the half-second pause before someone changed the subject when AI came up. In the body language of people who had been capable their entire careers and were now quietly unsure if it still counted.
Across industries, the same pattern kept surfacing. Experienced professionals were not rejecting artificial intelligence. They were not incapable. But something about adoption felt unnatural to them, and nobody was asking why.
A Harvard Business School meta-analysis spanning more than 140,000 workers across 25 countries found women had significantly lower odds of adopting AI tools compared to men.
Among those who did adopt, fewer reported meaningful productivity improvement. The issue was not ability. It was alignment.
What I kept seeing was not resistance. It was something I didn’t have a word for yet. Quieter than resistance. More private.
Choosing a Topic Already Living
PRONOIA did not begin as a topic I chose. It began as something already inside of me. So I told myself I would go deeper when the timing felt right. But the timing kept shifting. I was not rejecting anything. I was not dramatically afraid. But I was not stepping all the way in either. The interest was real. The integration kept stalling. Everything on the surface looked fine. Underneath, something held me in place. Not loud. Steady.
Research Arrived After Recognition
When I eventually found the studies, they did not surprise me. They named what I’d been living.
Women are adopting AI tools at a 25% lower rate than men on average (Harvard Business School, 2024). The Deloitte study found that AI adoption declines with age, and the gender gap is most pronounced in the 45+ group (Deloitte, 2024). Baby Boomers reported a 35% drop in technology confidence once AI-specific measures were introduced (ManpowerGroup, 2026).
The number staying with me longest: more than half of the global workforce reported receiving no recent training, and 57% had no access to mentorship opportunities, with the gap landing hardest on older workers (ManpowerGroup, 2026). The people carrying the most institutional knowledge were getting the least support. It sat with me for a while.
I didn’t feel vindicated when I read those numbers. I felt recognized. Not by the researchers. By the data itself. Someone had finally measured what I’d been watching happen around me. The gap between capability and confidence wasn’t something I’d imagined. It was structural. And it was landing hardest on the people organizations depended on most.
Technology rarely fails because of the technology. It falls apart when human experience gets left out of the design. When systems show up without anyone understanding how people think, or decide, or adapt, engagement doesn’t collapse loudly. It fades. Quietly. Not refusal. Quiet disengagement.

Here is what stopped me when I finally looked at the numbers.
Global spending on digital transformation hit $2.5 trillion in 2024. By 2026, it is projected to reach $3.4 trillion (IDC Worldwide Digital Transformation Spending Guide, 2024). Trillion. And 70% of change programs still fail to meet their objectives (McKinsey & Company).
Not because the technology fell short. Because the people were not ready. Or, if I’m being more honest about it, because nobody stopped long enough to ask them if they were.
Nearly two-thirds of employees resist organizational change to some degree. But the resistance rarely looks like refusal. It looks like someone going quiet in a meeting. Low engagement mistaken for satisfaction. A slow return to old habits nobody notices until they realize adoption never took hold.
According to the BCG 10/20/70 rule, only 10% of AI success comes from the algorithm itself. Twenty percent is the technology and data infrastructure. Seventy percent is the people and processes. Most companies invert this.
The money goes to tools. Tools people have not been prepared to use. Tools showing up without context, without conversation, without anyone asking what this feels like for the person on the receiving end. Tools going unused and delivering no real ROI.
And while the money flows toward technology, the people most affected are the ones least supported. Mid-career professionals are disproportionately vulnerable right now.
AI-driven layoffs accounted for nearly 55,000 job cuts in 2025 alone (Challenger, Gray & Christmas, 2025). The displacement lands hardest at the mid-level. Forrester’s AI readiness research found only 16% of workers had high AI readiness in 2025.
By 2026, the number is expected to reach only 25%. For Baby Boomers, it sits at 6% (Forrester Predictions 2026). The people who carry the deepest institutional knowledge are being let go while holding the lowest readiness scores. Not because they lack intelligence. Because no one invested in their transition.
Here is the part making me sit with this longer than I expected. Fifty-five percent of employers who laid off workers for AI later regretted it (Forrester, 2026). The technology was not ready. The capabilities they anticipated did not exist yet. Companies bet on a future not yet arrived and lost the people who were holding the present together.
This is not a technology problem. This is a human recognition problem.
And it is not only individuals who need to see this. Organizations are spending trillions on transformation without ever addressing the human experience at the center of it. The question is no longer whether your workforce is ready for AI. It is whether your approach to AI is ready for your workforce.

Fix 1: Resequencing the adoption model. Put readiness before rollout. Most enterprise AI adoption starts at step five. Tools get deployed. Training gets scheduled. Usage gets tracked. But nobody addresses the human experience upstream.
The result shows up in the data: completed training modules, low actual usage, and a quiet retreat to old workflows. The fix is structural. Organizations need a readiness layer before the technology layer. Something addressing trust, identity, and safety around AI before anyone is asked to use it.
